Flexibility to work from home is still a top priority for Australian employees, and organizations must provide stronger justifications for in-office attendance to retain staff and maintain satisfaction, according to a new report from the University of Melbourne and Western Sydney University.
The research, which spanned three years and included interviews with over 60 employees and industry executives across various sectors, explored the challenges of adapting to remote and hybrid work post-COVID-19.
The Case for Flexibility
The study found that employees overwhelmingly expect remote work options, citing benefits such as reduced distractions, improved job performance, and better work-life balance.
“By embracing diverse working environments such as home offices, libraries, or cafés, companies can significantly boost employee productivity and improve staff well-being,” the researchers explain. “Employees with the freedom to choose workspaces that suit their individual needs tend to be more innovative in their daily tasks.”
Mandating full in-office attendance is a “one-size-fits-all” approach that fails to accommodate diverse work styles. Tailored arrangements that allow for remote work contribute to a more inclusive work culture, enhancing satisfaction and performance.
The report highlighted employees’ frustrations with commuting to the office only to complete tasks like online meetings or solitary work, which could easily be done remotely. “Organizations need to offer greater opportunities for in-office collaboration and team building to justify physical presence,” the authors recommend.
The research also uncovered generational differences in work location preferences. Junior employees are more likely to work in-office compared to senior colleagues, resulting in imbalances as juniors take on additional responsibilities like training and mentoring simply because they are physically present.

The findings underscore the need for organizations to adopt policies to support employee well-being while ensuring organizational success. “Our goal was to understand the impacts of the geographical work revolution,” the researchers note. “The insights we’ve gained can help shape future strategies that balance flexibility with workplace demands.”
By embracing flexible work arrangements and providing meaningful reasons for in-office attendance, companies can foster innovation, inclusivity, and satisfaction among employees.
